I just installed a BES 4.1 it running in vmware server running on Windows 2003 server SP1.

 I have a SBS exchange 2003 server running in a different vmware session running on windows 2003 server sp1.

When I goto to add users to the BES, the exchange server is contacted and the and the list of users comes up. I select a user and its added to the BES users screen.  However the status is stuck at "initializing" and last contact is never.

I have attempted an enterprise activation on a working blackberry and it never gets past the first line of the enterprise activation.

I have run the "blackberry server configuration" app and tested the SQL connection, validated the SRP key and Id, tested t he "blackberry router" by clicking ont he "test network connection".

I have delete the user and re-added t hem. I added another user with a very small mail box.  

I have stoped and started the BES and rebooted both the exchange server and bes.

im in the process of upgradeing the BES to 4.1 SP2, but i dont think that is the issue.  

My guess is that is has something to do with SBS version of exchange, and accessing that mailbox from the bes.
